The AIICQ – A Data-Driven Tool Born from the Need for Effective Educational Leadership

Five years ago, when I began the process of creating my dissertation, I paused to consider a fundamental question: Why is the American education system not working as it should? This question led me down a path of extensive research, during which I identified two of the most significant factors affecting educational outcomes: classroom instruction and teacher retention. These two areas, if not addressed, can cripple a school’s ability to deliver quality education.
As I delved deeper into the research, the data revealed staggering figures. The high rates of teacher attrition result in millions of dollars spent each year on recruiting, training, and replacing educators. For instance, in my dissertation, I found that rural districts could spend anywhere from $9,000 to $21,000 per teacher on these processes, while larger districts could see costs escalate beyond $30,000 per teacher. And these figures were pre-COVID, meaning the actual costs today are likely even higher.
The more I explored, the clearer it became that the root causes of teacher attrition and instructional challenges often traced back to leadership. Whether at the building, district, or state level, leaders play a pivotal role in shaping the educational environment. It is their influence—positive or negative—that determines whether a school thrives or struggles. This realization became the cornerstone of my research and ultimately led to the creation of the Active Ingredients of Instructional Coaches Questionnaire (AIICQ).
My background in history deeply influenced this journey. As a 7th grader, I undertook a research project focused on the leadership of Charlemagne, the Frankish king who united much of Western Europe during the early Middle Ages. Charlemagne’s leadership style, characterized by a combination of authority and vision, left a lasting impact on me. I came to understand that strong leadership could change the course of history—and I believed the same principles applied to education.
Thus, the AIICQ was born out of a need to address these leadership challenges. This research-backed tool focuses on evaluating and enhancing the leadership practices of instructional coaches, principals, and superintendents. It provides data-driven insights that help educational leaders make informed decisions, ultimately improving both instructional quality and teacher retention. (You can access the white paper here.)
